Blogs: As part of your requirements for being a CoP member, we have asked you to write one blog submission during the course of the project. The blogging guidelines we sent to you on April 23 explain how to do this. Your blog posting will be posted on the soon-to-be launched ?Voices from the field? blog, a public blog on the revamped DiversityRx.org website (see below). We imagine that most of your blogs will not be time-sensitive, so we will add them to the blog, once or twice a week, over the course of several months. You can blog about things you might have written about on the listserv or on another topic (see the guidelines for ideas, or feel free to run an idea past us. Websites: You have also recently seen a Call for Resources for the _www.diversityRx.org_ (http://www.diversityrx.org/) website. Just to clarify, we have two websites: _www.diversityRx.org_ (http://www.diversityrx.org/) is our original website, started in 1997. It is set up using an old platform, and very difficult to update. Now we have some grant money to revamp it, and this is where the blogs, the resource database, and other DiversityRx projects are going to live. You will also be able to create a profile on the new website, and use this directory to find others who work in the field. We hope the relaunched website will be ready by the end of June. _www.diversityRxconference.org_ (http://www.diversityrxconference.org/) is our other website, and probably the one you are more familiar with. It was launched in 2008 to host content related to our conference series, and also hosts everything related to the Your Voice project. After the _www.diversityRx.org_ (http://www.diversityrx.org/) is relaunched, everything related to the Your Voice project will move there, and everything conference-related will stay on the conference site. End of your CoP ? what?s next? As each CoP ends, we will ask the group whether it wants to continue using the listserv with their group. The method works this way: A manager notices conflict or has conflict reported. There is an indication that someone feels targeted or slighted as part of an identified group. Or there is an indication that someone making an accusation about someone's behavior attributes that behavior to the perpetrator's belonging to an identified group. The manager talks to the person who is feeling attacked or the the person who is making a complaint about someone's behavior, and makes an inventory. The inventory lists exactly the behavior, language, body language, food, music, that is at issue. For example, the complaint of being targeted is: Everytime I bring my food in and heat it up for lunch in the microwave, people make bad faces and nasty comments about my food. I feel that my coworkers do not like me because I am Vietnamese, and I do not feel comfortable in the department. Or for example, a complaint about a coworker is: She is so unfriendly, she never smiles or says hi in the morning or if we bump into each other in the hallway. She is Ukrainian and thinks she is better than we are. Next step is: Work with the person or people on both sides of the issue, separately at first. Ask whether the issue would be resolved if that specific behavior went away. Uncover what people are bundling with the behavior, particularly if they are assuming that the other party has intentions behind the behavior. For example, would the Vietnamese worker feel accepted and in a harmonious workplace if the microwave did not exist and no food was heated up? Would the person complaining about the Ukrainian coworker feel fine about the coworker if she smiled and greeted him every day? Are there other behaviors that are also annoying or attracting comment? OR, is there a jump to stating an assumed intention on the part of the other person or group? Usually what we find is that it is not just the specific behavior but the imagined bad intention on the part of the other party that is really the issue. For example, the coworkers of the Vietnamese person assume that she likes to bother them with her smelly food because she knows they don't like it but she does it anyway. The Vietnamese person assumes that if her coworkers did not pick on her for her food, they would find something else to pick on her for, because they really just will never accept her. The coworkers of the Ukrainian assume that she feels they are inferior and that therefore it is not worth her while to greet them or smile at them. The Ukrainian assumes that no matter what she does her coworkers will not like her, so why should she extend herself and make herself vulnerable socially by smiling at them and greeting them? Once you can separate out behaviors from intentions, you can interpret culture in a meeting for both parties at once. Be clear about what behaviors are irritating or worrisome to the other side, and be specific that the assumption of an intention must be checked, now, with the other party himself/herself. Usually each party says that he has no intention of making the other side upset. At this point, with intentions declared to be good and positive toward each other, the actual behaviors can be negotiated so that everyone feels respected. It is rare that intentions are not declared to be good. When someone persists in a negative stance at this point, you might really have an "ism" on your hands, and then you have to deal with that straight out, just with that individual. At time it does get to the grievance stage and I sit down with the parties concerned with a rep present to discuss the situation. At times diversity education is required for the individual (we do not have mandated training as yet) as well as the entire unit. Depending on the situation, employees are placed in written or final warnings, and yes terminations do occur. Even with the best diversity education initiative these grievances will occur. I find that education is the key as well as administration solidly behind you setting the tone that this will not be tolerated. We are still on that journey at my hospital. Hope this helps. Or for example, a complaint about a coworker is: She is so unfriendly, she never smiles or says hi in the morning or if we bump into each other in the hallway. She is Ukrainian and thinks she is better than we are. Next step is: Work with the person or people on both sides of the issue, separately at first. Ask whether the issue would be resolved if that specific behavior went away. Uncover what people are bundling with the behavior, particularly if they are assuming that the other party has intentions behind the behavior. For example, would the Vietnamese worker feel accepted and in a harmonious workplace if the microwave did not exist and no food was heated up? Would the person complaining about the Ukrainian coworker feel fine about the coworker if she smiled and greeted him every day? Are there other behaviors that are also annoying or attracting comment? OR, is there a jump to stating an assumed intention on the part of the other person or group? Usually what we find is that it is not just the specific behavior but the imagined bad intention on the part of the other party that is really the issue. For example, the coworkers of the Vietnamese person assume that she likes to bother them with her smelly food because she knows they don't like it but she does it anyway. The Vietnamese person assumes that if her coworkers did not pick on her for her food, they would find something else to pick on her for, because they really just will never accept her. The coworkers of the Ukrainian assume that she feels they are inferior and that therefore it is not worth her while to greet them or smile at them. The Ukrainian assumes that no matter what she does her coworkers will not like her, so why should she extend herself and make herself vulnerable socially by smiling at them and greeting them? Once you can separate out behaviors from intentions, you can interpret culture in a meeting for both parties at once. Be clear about what behaviors are irritating or worrisome to the other side, and be specific that the assumption of an intention must be checked, now, with the other party himself/herself. Usually each party says that he has no intention of making the other side upset. At this point, with intentions declared to be good and positive toward each other, the actual behaviors can be negotiated so that everyone feels respected. It is rare that intentions are not declared to be good. When someone persists in a negative stance at this point, you might really have an "ism" on your hands, and then you have to deal with that straight out, just with that individual.
